许多人认为冲突是一件坏事,但是公司需要良性的冲突才能良好地运作。冲突是几乎所有公司活动(如战略规划、产品管理、资源配置、人才管理、产品设计)必不可少的一部分。人们总是倾向于规避冲突,而不愿花时间了解相互对立的观点,并找到解决的方法。如果公司无视这些反对的声音,只愿讨论安全的话题而不愿展开困难的对话,“冲突债务”就会产生。当冲突债务累计到一定程度,它就会损害信任,使员工感到沮丧,无法全身心地投入工作。研究显示,工作不投入是一个普遍问题,对约68%的员工的潜在生产力有着负面影响。如果对公司内部怀疑的声音视而不见,还有可能助长愤世嫉俗的氛围,使预估风险变得困难。

冲突债务还会产生其他不良后果。例如,团队领导者必须直言不讳,决定哪些项目优先,哪些可以推后或终止。如果领导者无法决定项目的优先顺序,他们就会把资源浪费在不太重要的业务上,难以迅速、果断地做出决策。

规避冲突还会形成创新孤岛。业务人员可能因为害怕负面评价而把其他部门的成员(如市场或销售部门)拒之门外。在明知会拖慢研发进度的情况下,妨碍团队接触潜在的重要信息,无法就不同想法展开辩论,这样的做法会浪费时间和资源。
